This study examined the critical gaps in succession planning and diversity, equity, and inclusion (DEI) initiatives within the construction industry, focusing on the underrepresentation of minority groups in leadership roles. By analyzing data from 127 general contractors on the 2023 ENR Top 400 General Contractors list, the research identified systemic disparities, such as limited board diversity and the absence of mentorship programs. The findings underscored the need for targeted interventions, including structured mentorship, pipeline programs, and DEI metrics integrated into organizational strategies. The research also highlighted the potential impact of recent policy changes, such as the reversal of affirmative action and the proposed elimination of DEI requirements, urging companies to adopt internal accountability measures to sustain inclusive leadership pipelines. The recommendations aimed to align DEI with strategic business imperatives to foster equitable, innovative, and sustainable growth in the construction sector.
